I just hired Pascal to drive one of my trucks but all he does is Plymouth to Plymouth jobs that lose me money. What can I do to get him driving properly?
Have patience, as your drivers accumulate more job miles they will level-up and make more money per job. My top drivers make something like 20K to 26K per job, that's for 5.2 and 5.8 level drivers. My newest drivers often make -500 job runs. Yes, that means it cost me 500 for that job - no profit at all.
This is a known issue after updating to 1.32. They re-did the economy for the new Cargo Market and separation of cargo from trailers, so any job your drivers were working when you updated now has invalid data and results in negative income. The next jobs that they take will have them back to normal.

If you have the F3 window open, you will see when your driver finishes a job that you will get a little money. It will scroll a message at the bottom of the F3 window.
The hired drivers have basic Iveco truck with base parts. I read giving them upgraded truck does very little to profit (10% at most), so I see it as something for end game. I was considering giving them flatbed or curtainsider trailers, because it seems the loss the most money when using low bed or low loader trailers.
You inly need the .dds file in the 'driver' folder, as long as you use one of the filenames that exist in the default folder in base.scs because the tobj and mat files associated with the dds file don't need to change. For example, I changed one of the driver photos (0.dds) and make a folder structure, thus: material\ui\driver\0.dds

Wait till they get to 10.0 and the millions grow even while you roam. the Highest one of my drivers has pulled in (profit) so far in one trip is 17,000, and she did that at rating 6.7. and it wasn't even the extremes like Bratislava to Swansea.
